R
espect, appreciate, educate, connect,
build, celebrate. These are just some of
the action verbs Bob Shearer, Chairman
and CEO of Shearer’s Foods, Brewster, Ohio, uses
when describing how the company approaches
recruiting and retaining its engaged team of
associates. “Ultimately it’s our people who achieve
our success by putting their heart and soul into
each product we manufacture,” Shearer explains.
“Recruiting is one of our biggest challenges. We
hire more for the right attitude than experience. Some
of our best hires have come right out of college. I can
tell if someone is a potential Shearer’s associate just
by the way they say ‘hello.’ Is the person enthused
about coming to work for us? Do they believe they
can make a difference? Do they want to be part of
something bigger than themselves? The ultimate goal
is to hire someone who believes in our culture and the
way we operate.”
It helps that Shearer’s Foods is growing, because with growth comes
opportunity. From its humble beginnings in the 1970s, Shearer’s has
expanded through organic growth and acquisition. Currently, the company
has more than 900,000 square feet of manufacturing and distribution space
in five states, and employs 1,853 people, 1,000 of which are located in
Northeast Ohio.
“We promoted 400 associates in the last year,” Shearer says, “and hired
318 new associates right here in Northeast Ohio.” These numbers reflect
Shearer’s commitment to promoting from within the company.
A state-of-the-art manufacturing plant and soon-to-open corporate
headquarters in Massillon provide evidence of a company on the move. The
Millennium Manufacturing Facility is the first LEED Platinum snack food
manufacturing plant in the world. Innovative manufacturing practices focus
on production efficiency and sustainability.
Associates at each facility are engaged in achieving corporate
goals tracked on a balanced scorecard that includes improving safety
performance; reducing scrap; lowering costs per pound; decreasing perpound electricity, natural gas and water usage; reducing waste to landfill;
and achieving on-time shipments of products.

Leaders Driving Value

Black Box Network Services: Getting juiced about going to work

The concept of wellness takes on a whole new dimension
at LOGOS Communications, DBA Black Box Network
Services, where getting juiced incorporates the teambuilding act of juicing fruits and veggies as well as
working out. Giovanna Aceto, marketing and wellness
coordinator (and part-time yoga instructor), has worked
with a great team of healthcare professionals to put
together a comprehensive wellness program for Black
Box that “empowers our employees to take control of their
health, fitness and nutrition” at work and home alike.
“A holistic plan focused on the right nutrition, physical
activity, healthy habits and stress management prevents
disease and heals body, mind and soul,” she says.
And talk about a recruiting and retention tool, this is the
ultimate! Giovanna gives tours to prospective employees
and always includes discussion around the weekly yoga
sessions, personal trainers, group workouts, team
cleanses and nutrition workshops. “Investing in our people
is one of our core values,” Giovanna says.
The key to the program’s success is communication and
teamwork. “We continue to tweak the program based on
employee feedback,” Giovanna explains, “so all employees
will want to participate.”
Plasticolors: Tending to worker health and safety
Mark Skouby, Operations
When Plasticolors decided five years ago to eliminate
heavy metals from its pigments, two benefits emerged:
hazardous waste was reduced by 80 percent and worker
safety increased because the plant no longer needed to
worry about its safe handling.
And according to Mark Skouby, manufacturing manager
at Ashtabula-based Plasticolors, a pigment and chemical
dispersions manufacturer, all of this could happen without
losing customers because safer material alternatives
became available.
The company has gone 12 years with no lost time
for an injury. Once a week all operators (plant and lab
employees) attend a safety meeting. At each meeting
a special topic is addressed, such as safely operating
equipment. Operators can also share any concerns.
“We also have a safety incentive process,” Mark says.
Based on quarterly audits, each work area is graded and
awarded special prizes such as a chair-in-a-bag or duffle
bag with the company’s logo.
Apart from insurance cost benefits, “morale is better
when people know we are looking after their safety and
wellbeing,” Mark says. Side benefits are that the safety
knowledge transfers to the home.
“Quality and safety are parallel,” Mark explains. “The
discipline it takes to make a facility safe is the same as
applied to putting out a high quality product.”
Famous Enterprises: Applying IT know-how to new markets
When IT is applied to the job of bringing in new customers,
it can create a strategic advantage. “A new application
in which we created a portal with customers allowed us
to increase our business significantly in a new market
segment,” explains Mike Castillo, IT director for Akronheadquartered Famous Supply, a wholesale distributor of
HVAC, plumbing, industrial/PVF and building products.
“IT also provides strategic and tactical information
allowing users to make decisions,” Mike says. Today’s
dashboards can drill down into more detail “allowing
our sales and marketing managers to identify areas for
increasing sales, market penetration and profitability,”
he says.
Mike indicates the challenge to create real value and
success with IT comes from having intimate discussion
with users on what they need and then getting everyone
involved onboard once a project is being rolled out.
“People generally don’t notice IT; it’s in the background
of their work. We need to hear their thoughts so we can
make the right recommendations,” Mike explains.

Weatherchem: Taking the cap off new products and markets

In the mid-1980s, Weatherchem, Twinsburg-based
manufacturer of dispensing closures, developed and
patented the first “Flapper® cap” which became the
backbone for its success, placing the company on the
radar screen of consumer packaged goods companies
as a reliable supplier of dispensing value-adding, highquality closures.
Fast-forward to the mid-2000s when multiple closure
patents were expiring and revenues were stagnating.
According to Anna Frolova-Levi, vice president of
marketing, Weatherchem invested in five new product
lines within 24 months.
As early as 2008, the first year of sales for these new
products, Weatherchem saw double-digit sales growth.
“The new product infusion helped draw the attention of
leading players in spice & seasonings, dietary supplement
and chemical markets,” Anna says. “Our utmost attention
was given to the emerging dietary and nutritional
supplements market that was growing by double digits by
the mid-2000s.
“We were challenged by availability of capital and a
young R&D group that needed focus,” Anna explains. The
group engaged in brainstorming and market analysis
to vet the best opportunities. “The biggest learning for
all of us was that the multi-functional team approach
backed by a robust stage-gate process and unwavering
dedication to the new strategy brings the best results,”
Anna concludes.
Pressco Technology: Keeping the innovation pipeline full
Fritz Awig, Innovation
To keep the innovation pipeline full at Solon-based
Pressco Technology, developer and producer of highspeed vision inspection equipment for the global food,
beverage and container industries, multiple methods are
deployed. “We foster them all in parallel,” says Fritz Awig,
vice president, engineering and operations.
Approaches to innovation at Pressco include structured,
freeform and customer-driven. A recent structured
innovation was the development of a new platform for
their core markets. With a fixed budget and timeline, it
required innovative solutions from software, electrical, and
mechanical engineering, all working together.
In an example of freeform innovation, a Pressco
engineer came up with a technique for automatically
optimizing dozens of inspection parameters to simplify
software testing. “Although it wasn’t an approved project,”
Fritz explains, “the technique proved to be extremely
valuable to customers and therefore was added to our
product offerings.”
Finally, a Pressco engineer solved a customer’s specific
problem of rejecting cans with black marks that look like
defects but are not. The engineer developed an idea for
how the marks could be ignored while still detecting true
defects.
ChromaScape, Inc.: Pushing transactional flow out to internal users

Getting a handle on transactional flow is one important
area where Chris Spilker, corporate controller at
Twinsburg-based Chromascape, a producer of color
dispersions and additives, drives value for the company.
With this objective requiring good communications
internally, Chris points out significant impact where the
concepts have been identified and applied.
“We push the transactional flow out to our internal
users so they can identify and minimize the number of
transactions, thereby reducing cost,” Chris says. One
example where this methodology has been applied
successfully is in the creation and implementation of
customer samples. Originally, each sample was created
using 10 to 12 transactional flows, and the information
wasn’t accurate. “Now we’ve assigned each sample a
part number,” Chris says, “treating each as a job shop.”
This process allows Chromascape to track each number
by volume, product line, customer and market segment,
enabling decision-makers to analyze and improve
profitability.
Chris is also working closely with individuals and
groups in the company to provide feedback on costs
applied to products and customers. “We track hard costs
right now, but we’re moving to try to allocate all costs so
we understand the full impact of even miscellaneous costs
on profitability by product and customer.”
