While all six components comprising the Index registered lower
this time, the latest reading is driven mainly by the expected
economic conditions index which, at 57, plummeted eighteen
points from 3Q2014. Of the 373 respondents, 52% expect
economic conditions to deteriorate further soon, up from 40% and
37% in 3Q2014 and 4Q2013, respectively.
CEOs are also portending a less robust near-term outlook for their
businesses. The expected profitability index lost thirteen points
from last quarter’s 124, with 39% of the respondents forecasting
higher profits in the near term, down from 44% in both 3Q2014
and 4Q2013. Hirings are also expected to be less ambitious with
fewer (35%) respondents planning to beef up their employee
headcount soon, compared to 42% and 37% in 3Q2014 and
4Q2013, respectively. The index for expected revenue retreated
eight points from 3Q2014 to 135 currently, with 49% looking
forward to reaping higher sales revenue in early 2015, compared
to 54% and 53% in 3Q2014 and 4Q2013, respectively. Fixed investment expenditure is also expected to cool in the months ahead,
with those contemplating on cutting back on such investment
having increased to 16% from 11% a quarter ago.

Transformation A Journey of Change
Vistage CEO Summit, based on the theme Transformation: A Journey of
Change, was a success based on the feedback from 300 attendees on
7 November 2014.
I like to reiterate some of my opening remarks for the Summit to
bring 2014 to a welcoming close.
Nations around the world are continuously trying to transform
or reinvent themselves to increase the living standards of their
citizens; and companies in every industry are doing the same to
create more value for their employees and customers. But not many
have translated their efforts into impactful results and growth. For
nations, political will is often found lacking in national transformation
initiatives. In commercial enterprises, the style of leadership for major
changes has found difficulties.
According to the 2013 Strategy & Katzenbach Center Survey of Change Management, the success rate of major
change initiatives is only a low 54%. The costs are high when efforts go wrong - financially, caused confusion, lost
opportunity, wasted resources and declining morale. The experience of the Center indicates three major hurdles:
(i) “Change Fatigue ”- exhaustion sets in when people feel pressured to make too many changes at once. About
65% of the respondents identified this as a problem
(ii) 48% in the same survey said “lack of skills” to ensure that changes can be sustained over time as the another
reason. Leaders often fail to give the cultural and knowledge support their people need for the desired
changes
(iii)“Top knows it all” mindset - transformation efforts are typically decided upon, planned, and implemented
from the top, with little input from those at lower levels, without getting the frontline ownership of the
change initiatives.
In the same Katzenbach Center survey, 44% of participants said they did not understand the changes they
were expected to make, and 38% said they didn’t agree with the changes. Without the people involvement and
commitment, any success, if at all, is limited.
For any major transformation initiative to bring quantum leap in value creation for the organisation, it’s employees
and customers, the leader must think of his or her role of CEO anew as follows:
C - CULTURE - work on the culture first. Lou Gerstner has this wonderful passage in his book that says “When I
came to IBM I was a guy who believed in strategy and analysis. What l learned was that corporate culture is not part
of the game: It is the Game.”
A strategy that is at odds with a company’s culture is doomed. Culture trumps strategy every time.
VISTAGE MALAYSIA NEWS • SEPTEMBER - DECEMBER 2014

LEADER
All too often, leaders see cultural initiatives as a last resort, except for top-down exhortations to change. By the
time they get around to culture, they’re convinced that a comprehensive overhaul of the culture is the only way to
overcome the company’s resistance to major change. Culture thus becomes an excuse and a diversion, rather than
an accelerator and an energizer.
Cultural intervention can and should be an early priority—a way to clarify what your company is capable of, even
as you refine your strategy. Targeted cultural interventions, designed around changing a few critical behaviours at a
time, can also energize and engage your most talented people and enable them to collaborate more effectively and
efficiently.
Some of the shining examples of companies with great culture are SouthWest Airlines, AirAsia, Zara, Zappos,
SuperCell (US games developer) and closer to Vistage, Feruni which recently won three out of the STAR’s five Platinum
Awards. One was for BEST EMPLOYER!
E - ENGAGE & EMPOWER your people by getting their input on major change to elicit support and commitment.
The employees should be empowered and encouraged to work smoothly across functions and business units and
they collaborate with vendors and strategic partners. Employees should be encouraged to work with customers to
co-create new offerings, and help them use the products and services.
O - OUTSOURCE more your non-core processes so that you and your team can focus on what you do BEST (i.e.
play to our strengths) to becoming more UNTOUCHABLE!
Whether you are a leader of a country or a CEO of a company, your major task for leading is to help the people
under you really develop and make work a place which is energetic, exciting and a growth opportunity. Change is
about recruiting allies and working with everyone to have the guts to try the next big thing. Business is really a team
sport where everyone must play his or her part!
Wishing all members Happy New Year and may 2015 usher in a better and more profitable year for you.
Happy Vistaging,
Richard CM Wong,
Chairman & Chief Listener

CEO ACHIEVEMENTS
B REAKTHROUGH SUCCESS
Instead of staying small and profitable, Group CEO
of Melorita Healthcare, Armand Abdullah chose to
break out of the comfort zone and focus on growth
in new markets and new products.
Group CEO of Melorita Healthcare Sdn Bhd, Armand
Abdullah recalls reading the book “The Breakthrough
Company” by Keith McFarland, wanting to find out
how SMEs could break through their glass ceiling and
grow bigger. This led him to search for peer groups to
get external feedback and advice. He found Vistage
and joined in 2009. Learning from mentors and peers,
Armand says he has changed his management style and
taken Melorita, a healthcare recruitment specialist, to
greater heights in the last three years.
“Coming from a corporate finance background, I used
to focus 70% on knowledge and 30% on leadership. Now
I am 70% focused on leadership and 30% on knowledge,”
he expresses as to how Vistage has helped him to be a
better CEO. Together with a finance background and
entrepreneurial spirit, Armand instituted many changes
to modernise and expand business at Melorita, the largest
healthcare recruitment company in Malaysia. Revenue has
doubled since he took over to around RM8 million.
Healthcare recruitment is a very niche business
and not one that Armand had planned to be in. After
graduating in accounting and getting an MBA, Armand
worked in the corporate finance sector. The fitness
enthusiast in him surfaced when he established the first
indoor sports centre in the country called The Sports
Barn in 2004. He left the sports business when he bought
a major stake in Melorita in 2010 when the founder, his
father-in-law, was looking for someone to take over.
Melorita was started 35 years old and had built a
strong niche as a healthcare talent provider, notably in
Saudi Arabia. While the company was profitable, Armand
wanted to move out of the comfort zone and grow
the company. He realised that there were weaknesses
VISTAGE MALAYSIA NEWS • SEPTEMBER - DECEMBER 2014
Armand Abdullah, Group CEO, Melorita Healthcare Sdn Bhd
that had to be addressed to move forward. His focus
was on growing new markets and new products, as
well as transforming the company using information
technology, systems and human capital
Melorita recruits healthcare personnel across-theboard—nurses, doctors, and allied health staff. As nurses
form the bulk of hospital staff, this group is the most
sought after by employers. For a long time, Melorita had
relied on a single market, Saudi Arabia, which traditionally
had a large percentage of foreign manpower. Malaysian
nurses were well received in that country, commanding
lucrative salaries in annual contracts. 6
CEO ACHIEVEMENTS
Armand, together with his partner Mary Elizabeth
who had been in the company from day one, worked
to widen their client base. Today, the company has
expanded its business to Singapore, Bahrain, UAE and
Brunei, on top of the local market. Clients include both
Government and private hospitals.
For operational excellence, systems and information
technology were introduced. Armand initiated the
company’s ISO 9001 Quality Management Systems
certification. The company also invested in their own
customized recruitment software and servers for easy
access by staff in five branches in Malaysia. IT helped to
modernise and cope with rising demand and changing
demographics. In the past applicants were older, aged
between 35 and 45, but the group now is younger at 25-30.
As many as 80% of applications arrive via the company’s
website. “We used to have 800 applicants, now we have
2,000 applicants per year,” Armand adds. He supports a
hybrid system, using both online and offline procedures,
to screen, interview and recommend applicants so as to
maintain quality standards. The challenge for Melorita
is not gauging the technical skills of the applicants but
getting deeper into personality and attitude. “We want to
know whether the person we pick can communicate well
and has good personality,” Armand says.
The international recruitment process is a lengthy
one from sourcing to pre-departure orientation and
final relocation of the recruit abroad. Armand attracted
new talent into Melorita to cope with the increased
demand. He offered attractive incentives like flexible
working hours, a credit of 14 hours a year for “time off”,
training and incentive trips. As a result, workforce was
strengthened from 25 in 2010 to 60 in 2014.
Working on the company’s strengths, Armand saw
opportunities for Melorita to start a training academy
related to healthcare professionals. He set up Asia
Pacific Healthcare Academy (APHA) in 2012, which
offers various courses in technical and soft skills. APHA
provides Continuing Professional Development (CPD)
programmes that are accredited by the Ministry of
Health. The bulk of professionals who come for training
are nurses as the Malaysian Nursing Board requires them
to accumulate CPD points in their annual licence renewal.
VISTAGE MALAYSIA NEWS • SEPTEMBER - DECEMBER 2014
Armand with staff at Melorita Healthcare office
In 2013, Melorita introduced a new product in home
health services which provides nursing and rehabilitation
services to patients in their homes in the Klang Valley. The company has its own pool of nurses, physiotherapist
and occupational therapist who are trained in elderly
care, post-surgical care, physiotherapy and other types
of home care. This is a relatively new business segment
in Malaysia. Armand notes that there are still issues on
financing home care but there is demand for caregivers,
not necessarily nurses, who can help people with daily
activities as well as companionship.
Looking ahead, Armand foresees promising growth
potential for Melorita. In the global scenario, he believes
that international healthcare recruitment will intensify
as more cross-border movement of employees are
expected arising from the growing number of new
hospitals and shortage in healthcare professionals. On
the local front, training of healthcare professional will
continue to be in demand as 8,000 to 10,000 new nurses
enter the market every year in Malaysia. In the home
care business, Armand discloses that Melorita plans to
offer a caregiver service and expand outside the Klang
Valley, to places like Penang, Johor Baru, Kota Kinabalu
and Kuching. Based on these positive prospects, Armand
projects 20-25% growth in company turnover per annum
between 2015 and 2018.
The 40-something CEO is optimistic that his Vistage
Chair and Group will keep him focused as he seizes more
growth opportunities for Melorita. Armand, however, is
careful not to over-stretch the company and emphasizes
work-life balance. “Big is not always better,” he says, “It’s
about profitability and enjoying the journey.”

VISTAGE CEO SUMMIT 2014
The Vistage CEO Summit, held on 7 November 2014,
carrying the theme of “Transformation – A Journey
of Change” attracted more than 300 CEOs and senior
managers. Richard CM Wong, Chairman & Chief Listener
of Vistage Malaysia, in his opening speech mentioned
that creating a robust change platform is neither quick
nor easy. The challenge lies in shifting the role of the
leader from Change Agent-in-Chief to that of Change
Enabler-in-Chief. This means focusing leadership
attention to the creation of an environment where deep
and proactive change can happen anywhere at any time
by anyone and inspiring your whole organization to
tackle the most pressing issues.

The highlight of the CEO Summit was the keynote
address by YB Senator Datuk Paul Low, Minister in the

His address touched on “Transformational Leadership is
the Quest for Sustainable Change”. Datuk Paul indicated
that sustainable transformation in Malaysia requires an
ecosystem underpinned by a creation tension where
there is always a willingness to challenge established
ways and to consider new options.
Eduardo Garza T. Junco, CEO of Frisa Industries
from Mexico, with moderator Sunil Dovedy, President,
Adizes Institute, Professional services, USA started the
